When the economy takes a positive turn, Human Resource professionals agree that turnover will rise significantly as the job market improves. What you do now as an employer is paramount to your short- and long-term success when the economy snaps back into shape.

Where do you begin?

You have already taken the first step by acknowledging your understanding of the impact of employee retention to your organization --- happy, productive and loyal human assets are the key to avoiding turnover and retaining your best talent. Retention plays an integral role in the everyday operations of your organization and may directly affect your clients and vendors as well. An employee engagement study can enable Human Resource professionals to have an ongoing "pulse" of their employees' opinions and attitudes. Moreover, the research results can provide you with "hard" supporting data that can be utilized in your discussions with management, allowing them to make informed decisions regarding the organization's success.

Each organization is different; it is comprised of people with different talents, educational levels, skill sets, goals, and job responsibilities. Third-party software programs or consulting firms providing "off-the-shelf" programs and generic advice may not take your organization's particular needs and objectives into consideration. You should proceed using the best information/processes available to you and an approach that makes sense to your business.

Brainstorm with Senior Managers and Obtain Buy-In

Meet with your management or team leaders. Have them buy into the need to truly understand the workplace and issues that face your human resources on a daily basis. Convey your dedication to effecting change to improve the workplace you and so many others work at 40 or more hours each week. You may be met by resistance and skepticism. Prior to your pitch, do your research--be armed with data that supports how addressing your concerns will benefit the company. Ideas in the abstract can be difficult to comprehend--the same idea converted to a chart (for example, your turnover rate converted to dollars lost) will be more effective. Explain how the goal of providing a workplace where employees are comfortable, satisfied, and see a long-term future is beneficial to your long-term operations, not to mention cheaper than replacing your current human assets; a need you may experience if you wait too long to act.

Taking the pulse of your organization from the ground up is key to understanding workplace issues as voiced by the people that do the job. Communicate to your staff that you value their contribution to the success of the organization. Explain that you will be asking for their opinions and suggestions on issues ranging from how the organization can be made more cost-effective and provide better services to clients, to making the company a place where everyone can feel comfortable and proud to work. Your Engagement Study Research reveals that there are a great number of drivers contributing to employee engagement. And it probably won't be a shock, but depending upon the organization, a highly engaged employee could be between 20 and 30% more productive, efficient and valuable to your organization...and likely to stay as his/her needs are being met. Listed below are some of these satisfaction drivers:

* Continuity from on-boarding through current appraisals
* Communications are consistent from senior management and line managers
* A diverse, comfortable, safe and friendly workplace
* Clear and forward thinking direction of the company is celebrated
* Individualism is encouraged
* Achievement is recognized and rewarded
* Employers that care about (and demonstrate) employee well-being
* Management that is focused on (and demonstrates) listening and communicating with all levels of staff
* Career pathing that is transparent, open and available to all
* Awareness of the importance of employee contribution to the organization
* Pride in the organization; likely to refer to work or use the services
* Ethics and professionalism
* Opportunities for growth and advancement
* My Work Product - A challenging environment
* Stability and security
* Understanding what is expected of me as an employee

Employee engagement studies should strive to measure your employees understanding of how they fit into the organization (the role they play), their perception about the company, the direction they feel the company is going, the opportunities that are or will become available, organizational communications and suggestions for improving their job satisfaction.

Communicate and SHARE

After collecting the information, share the results. Thank the employees (and managers) for their candid input. Do not promise that change will be seen immediately as these issues are frequently not easily transformed into policy--but communicate your desire to be open to these suggestions and issues. If something is found that can be (or must be) implemented that will have a positive impact on your company, find a way to reach out to those employees that provided that data. Express your appreciation and where possible, recognize those employee(s) throughout the organization.

Follow up

Several months after the data has been captured, you may wish to launch a follow-up campaign which can be compared to original responses from your "baseline" study to see if any changes have been affected. Not only will you collect new and meaningful data, but the staff will see that you are interested in following up and taking their suggestions and comments seriously.
